Workplace Big Five: personality profile for recruitment and development

Two final-round candidates have equally strong CVs and both interviewed well. On paper, either could do the job. The real question is how each of them works when the pace picks up, plans change or the team disagrees. An interview often misses this, because people show their best side.

The Workplace Big Five Profile™ helps complete the picture. It describes a person’s natural behaviour patterns at work: how they respond to pressure, what gives them energy, and how they approach change and collaboration. That way, a hiring decision, a role-fit discussion or a development conversation rests on a concrete picture, not just an impression.

When the Workplace Big Five helps

What the profile measures

The Workplace Big Five is based on the Big Five model of personality (also known as OCEAN), an internationally recognised framework in personality psychology. The profile describes five supertraits:

Each supertrait breaks down into subtraits, 23 in total. The subtraits add precision. Two people can have the same Consolidation score, yet one relies on organisation and the other on drive, so they work quite differently. The profile is available in Estonian and English, and results are compared with an Estonian norm group.

There are no good or bad results. Each trait can be a strength in one role and need more conscious management in another.

How we work

  1. A short conversation. We discuss the role, its expectations and the purpose: recruitment, role-fit assessment or development. We agree on how many people will complete the profile.
  2. Online questionnaire. The candidate or employee answers 93 statements online.
  3. Preparation. We analyse the profiles against the requirements of the role and note the questions worth exploring in interviews.
  4. Results discussion. We go through the results with you: each person’s strengths in this role, where risks may arise and what to keep in mind in the interview or during onboarding.
  5. Conversation with the person. If you wish, we hold a 1:1 feedback conversation with the candidate or employee. In development and coaching this is the most important part, because the person understands their own profile and sets goals based on it.

What the profile is not

The Workplace Big Five is not a mental health assessment or a diagnosis. It describes behavioural preferences at work, not skills or performance: a person may prefer to decide quickly, but that does not tell you how well thought through their decisions are.

The profile is based on the person’s own answers. That is why we compare its descriptions with the interview, previous work experience, references and real work situations. In recruitment, the profile is one input into the decision, not its only basis.

Price

Example: comparing three candidates in a recruitment process costs EUR 437 + VAT. This covers three profiles (3 × EUR 79), preparation for the results discussion (1.5 hours, EUR 120) and a one-hour discussion with you (EUR 80). Each additional candidate adds the cost of one profile and half an hour of preparation. A feedback conversation with a candidate or employee costs EUR 80 per hour + VAT. We confirm the exact price in a proposal once we know the number of people and the scope of conversations.

Where conversations take place

The questionnaire is completed online. Results discussions and feedback conversations take place across Estonia at your premises or a venue of your choice, or virtually on MS Teams, in English or Estonian. Travel outside Harju County is charged at EUR 0.50 per km.

Frequently asked questions

Can you decide whom to hire based on the profile?

Not on its own. The profile shows which work situations come naturally to a person and which require more effort. The decision should be made together with the interview, previous work experience and references. The profile helps you ask sharper questions in the interview.

What is the difference between the Workplace Big Five and Insights Discovery?

Insights Discovery® describes behavioural preferences through four colour energies and works well for building a shared language in a team. The Workplace Big Five describes personality through five supertraits and 23 subtraits. That is why we use it when you need a more detailed picture of one person, for example in recruitment, role-fit assessment and leadership coaching.

Can the profile be used for existing employees’ development?

Yes. In a development conversation, the profile helps to talk about what gives energy at work and what drains it. In leadership coaching we use it to look at a leader’s behaviour patterns under pressure and agree what they will do more consciously.

Can people answer to look good?

The questions are designed to limit socially desirable responding. Honest and spontaneous answers produce the most accurate and useful profile. That is why we explain beforehand how the profile will be used.

What languages is the profile available in?

The questionnaire and profile are available in Estonian, English and several other languages. Feedback conversations are held in English or Estonian.

How is the price made up?

The price depends on the number of profiles (EUR 79 per person), preparation time and conversation time (EUR 80 per hour). All prices are subject to VAT. We prepare an exact proposal after a short conversation.
